Why Standard HR and Payroll Software Does Not Work for a Marine Diving Company

Every HR and payroll system on the market is built around the assumption that employees work fixed hours in a fixed location and receive a monthly salary on a set date. For a subsea diving and marine engineering company, almost none of those assumptions hold true for the offshore workforce. Blu Subsea was dealing with six distinct challenges that standard software simply could not accommodate:

1. Crew Salary Is Based on Sign-On and Sign-Off Dates, Not Calendar Months: A diver or ROV operator signs on at the start of a project and signs off when their rotation ends. They may be on a vessel from the 12th of one month to the 5th of the next. Their salary covers exactly those days. During off-sign periods there is no salary, no leave accrual and no deductions. No standard payroll module can model this without significant customisation.

2. Crew Relief Swaps Need to Be Tracked in the System: When a crew member's rotation ends and a relief crew member takes over, the two employees effectively swap positions. The system needed to record when one employee's off-sign date coincides with another's sign-on date for the same role, creating a documented, auditable relief handover in the payroll and attendance records.

3. Offshore Attendance Cannot Be Captured by Biometric Devices: Offshore crew work on vessels and remote project sites where biometric attendance hardware is not practical. Their daily attendance is recorded by their supervisor, who submits a daily status report. The system needed to accept manually entered attendance from this report and produce a daily attendance record for payroll and project management purposes.

4. Crew Hold Specialist Certifications That Must Be Tracked: Commercial divers and ROV operators hold certifications that are mandatory for their roles: diving medicals, IMCA diver certifications, ROV operator qualifications and other training records. These have expiry dates that must be monitored. An expired certification can mean an individual is not legally permitted to dive or operate, creating a safety and compliance risk if not flagged in advance.

5. Office Staff Need Compensatory Leave for Weekend Project Work: Office staff sometimes work on Saturdays, Sundays or public holidays to support mobilisations and project deadlines. UAE labour law provides for compensatory leave in such cases, but tracking and managing compensatory leave entitlements requires a specific leave type configuration that goes beyond standard annual leave management.

6. Department Leave Limits Need System Enforcement: For operational continuity, Blu Subsea cannot have more than 3 employees from the same department on leave at the same time. This constraint needed to be enforced automatically by the system at the point of leave application, not managed manually by HR after the fact.

Crew Payroll Architecture:

The crew payroll module stores each crew member's contract independently from the standard employee record. Sign-on and sign-off dates trigger salary calculation events within the payroll engine, computing the exact pro-rata amount for the signed-on period. The module prevents any salary, leave or deduction record from being generated during off-sign periods. Supervisor attendance input feeds into a daily crew attendance report that is available to management on demand.
